HR Benchmarking for Ukrainian media: How Do Ukrainian Media Work With People?

Intro

The Ukrainian media landscape stands at a critical crossroads, shaped by unprecedented challenges and rapid change. From navigating the impacts of war to embracing internal digital transformation, media organizations face mounting pressures to adapt and thrive. At the heart of this evolution lies a fundamental question: how can media outlets effectively attract, engage, and retain the talent essential to sustaining their mission and impact?

In collaboration with Detector Media, this HR Benchmarking Study offers a comprehensive analysis of workforce dynamics within the Ukrainian media sector, shedding light on emerging trends, key strategies, and actionable insights to strengthen human capital in a time of profound disruption.

Methodology

To uncover workforce dynamics in the Ukrainian media sector, we conducted a comprehensive study using a dual approach to data gathering:

  • 34 in-depth interviews with media managers across TV, radio, print, and digital platforms to explore strategies and challenges.

  • Survey of 239 media employees to analyze perceptions, motivations, and satisfaction levels.

Key Insights

  • Salary disparities: Kyiv media employees earn significantly more than their regional counterparts, especially in managerial roles.

  • Employee satisfaction: The sector's eNPS is -20%, reflecting widespread dissatisfaction with pay and working conditions.

  • Gender dynamics: Women constitute 75% of the workforce and dominate leadership positions in regional media, yet earn less than men.

  • Talent retention challenges: Burnout, military mobilization contribute to high turnover rates.

  • Valued benefits: Employees prioritize flexible schedules, career growth, and professional development over material perks.

  • Recruitment trends: Regional outlets face longer hiring periods and more vacancies, emphasizing value alignment over experience.

This research lays the groundwork for building stronger, more resilient teams. At Jnomics, we're dedicated to helping media organizations implement these insights and create inspiring workplaces.
